At the recent event co-organised by Singapore National Employers Federation (SNEF) and Workforce Singapore (WSG) at Suntec Convention Centre, business leaders, HR professionals, and transformation experts came together to discuss one pressing question:

👉 How do we drive transformation in a disrupted world while unlocking productivity and meeting the aspirations of our workforce?


Setting the Context: A Disrupted World

Stephen Yee, Assistant Chief Executive of SNEF, highlighted that global tariffs, geopolitical tensions, and disruptions in supply chains are already impacting Singapore’s labour market.

Deputy Prime Minister Gan Kim Yong noted that a national taskforce is closely studying these developments. But Stephen made it clear:

With younger generations seeking purposeful and attractive careers that allow them to utilise their talents, employers must think beyond pay. Job Redesign (JR), automation, and HR digitalisation are tools already available—enterprises simply need to adopt them.


6 Global Megatrends Shaping Work

Alisa Choo and Sujata Biswas from Mercer contextualised the big picture with six global megatrends:

  1. Geopolitical Tensions
  2. Economic Uncertainty
  3. Technological Disruption
  4. Demographic Shifts & Changing Norms
  5. Climate & Sustainability (C&S)
  6. Diversity, Equity & Inclusion (DEI)

They stressed that 8 out of 10 jobs will be impacted, and nearly all will undergo transformation. AI and sustainability are no longer optional—they are central to how we design work, build resilience, and care for employee wellbeing.

Sujata captured it well: 💡 “We stand on the shoulders of robots to do better.”


Case Study: Hotels Transformation Project

Mercer’s two-year partnership with a large hotel group demonstrated the tangible impact of redesigning work:

  • Guest satisfaction increased by 5–20%
  • Net Promoter Score rose by 5–40%
  • F&B profit grew by ~5%
  • Room cleaning time reduced by 40–45%
  • Payroll cost decreased despite salary increases
  • Local hires grew by 15–20%

This shows how rethinking roles, mapping competencies, and optimising processes can unlock productivity while lifting employee engagement.


Henderson Security: Redefining Security Roles

Daniel Marc Chow, Managing Director of Henderson Security Services, shared how PSG-JR support helped overcome manpower shortages caused by:

  • An ageing workforce
  • A limited pool of locals considering security as a long-term career
  • Negative perceptions of security jobs

By redesigning the Security Supervisor role:

  • Mundane tasks were automated
  • Higher-value responsibilities (customer orientation, monitoring, incident management) were added
  • Career paths became clearer

The result? Increased job satisfaction, talent retention, and stronger alignment between compensation and job scope.


Kavanagh Dance: From Studio to Strategy

Gloria Soh, Director of Kavanagh Dance, shared how her boutique dance school benefitted from PSG-JR.

By appointing a JR Star—a dance instructor who expanded into marketing—the school transformed its operations:

  • From word-of-mouth marketing to structured campaigns
  • From guesswork to tracked engagement and visibility

This simple redesign created new career growth for staff while boosting the school’s outreach.


Workforce Singapore: Enabling Transformation

Jaycee Ng from WSG presented the suite of national programmes that employers can tap on:

  • Jobs Transformation Maps (JTMs) across 18 sectors (Finance, Logistics, Waste Management, Sustainable Finance, etc.)
  • Career Conversion Programme (CCP): Up to 90% salary support
  • Mid-Career Pathways Programme: Up to 70% allowance support for mature hires
  • Enterprise Workforce Transformation Programme (EWTP)
  • Job Redesign Centre of Excellence (JRCoE)
  • Career Matching Services via MyCareersFuture

These tools help enterprises future-proof their workforce while supporting mid-career professionals in transition.


Panel Discussion: Shaping the Future of Work

The panel—Daniel Marc Chow (Henderson Security), Gloria Soh (Kavanagh Dance), Alisa Choo & Sujata Biswas (Mercer)—moderated by Stephen Yee (SNEF), tackled tough questions:

  • How do we persuade management to allocate budget for training?
  • How do we overcome resistance to change?
  • How do we balance frontline vs. backend roles across generations?

Transformation is not optional—it’s urgent. HR leaders must look at Tactics, Strategy, and Job Transformation holistically with their management teams.

As Prime Minister Lawrence Wong has emphasised, Singapore’s strong tradition of tripartism (employers, unions, and government) provides the foundation for success.
